Summary
Socialization is the process through which newcomers learn the values, norms, and beliefs of an organization in order to become a productive organizational member. Previous socialization research has found that the newcomer, or subordinate, will seek out socialization information from two primary sources: the supervisor and the peer. Previous research has also studied subordinate characteristics which influence this process of information seeking and socialization. However, no research has investigated the characteristics of the other member of the dyad: the supervisor. This dissertation does so, testing the effects of supervisor organizational commitment, supervisor self-efficacy, organizational socialization program, organizational socialization program worth, and supervisor affect on the dependent variable intended supervisor socialization behavior. In addition, this dissertation develops a scale for measuring the construct, intended socialization behavior. Data were gathered by administering questionnaires to supervisor-subordinate dyads in six organizations in Midwestern cities. The rate of return for this dissertation was 78.3%. The data were analyzed using correlations, simple regression and analysis of variance. The results indicate that supervisor organizational commitment, supervisor self-efficacy, and the presence of a formal organization socialization program all have an effect on the amount of intended socialization behavior a supervisor reportedly provides for socializing an organization newcomer
